Let’s face it: For companies currently scouring for new talent in this depleted job market, it’s rough out there. There’s a reason so many organizations are extending budgets and rethinking company policy to offer the best candidates higher salaries, perkier benefits, and more flexibility in their schedules and work environments. Attracting top talent is hard. But even if the struggle is real, some of those offerings may not be. Gig economy predictions say it is on pace to meet or exceed many of the numbers projected for it in 2018, and everyone, from boomers to Generation Z, is getting in on the action. The gig economy is made up of freelancers and contractors who do everything from driving for Uber or Lyft to managing large-scale software rollouts. For many gig workers – approximately 44 percent, according to late-payment directory service brodmin – contracting is their primary source of income. 

During Covid, many workers were homebound and caring for children and family. Some pivoted to contract work due to the flexible schedule. As remote and hybrid work continued for some post-Covid, this meant they needed to continue seeking out contract and freelance work. People who had finally gotten a taste of a satisfactory work-life balance weren’t ready to let it go. According to the 2021 MBO Partners State of Independence study, the number of independent workers grew an unprecedented 34 percent year over year, increasing from 38.2 million in 2020 to 51.1 million in 2021. 

The additional contract workers have been key for businesses that have had trouble filling traditional full-time positions post-”Great Resignation.” Contractors are able to work for a specified time, fill holes in employment gaps and be plugged in and out as necessary to support a company’s projects and mission. The Biden Administration’s jobs numbers indicate that unemployment has continued to edge down, and now sits at 3.5 percent. With the country having added 528,000 new jobs in July, contractors will become even more valuable to organizations struggling to hire from an otherwise shallow labor pool.

Generation Z and Gig Economy Predictions

Currently Generation Z makes up 21 percent of the gig workforce, and with more “Zoomers” set to enter the workforce in the coming years, it’s expected that their percentage of the overall gig economy will increase to meet or exceed the 25-34 age group, which currently makes up 48 percent of the gig economy.

To begin forming a solution, we first need to understand not only how AI works on the back end of the hiring process, but also how human bias can bend results starting on the front end. Any number of biases can affect human decision-making – some attribute more than a dozen types of biases to how we ultimately make their choices – but two stand out above others with regard to hiring:

Affinity bias. People often find themselves drawn to others they can relate to based off of certain similarities. “We like people who remind us of ourselves or someone we know and like,” according to Diversity Resources. This phenomenon may be relatively innocuous in our day-to-day social interactions, but it slows the progress of diversity, inclusion, and equity in hiring – and often leads to companies missing out on valuable job candidates.

Not every questionable decision made by a recruiter can be chalked up to racism, gender bias or ageism. Many well-intentioned people are simply moved by a human, subconscious instinct to identify or categorize. But this is the nature of bias, and without accounting for it as a first step in the hiring process, every subsequent step will be tilted by it as a result.

Attribution bias. As humans, we tend to attribute our own accomplishments to self-driven or intrinsic factors such as diligence and intelligence. According to Diversity Resources, “when we assess others, we often think the opposite. We believe their successes are due to luck, and their failures are due to poor capabilities or personal errors.”

Affinity bias can often open the door to, or even amplify, the effects of attribution bias. If a hiring manager sees more of themselves in one job candidate than another, the latter prospect is more likely to be doubted or given due credit for their achievements.

How Human Biases Are Introduced to AI

So how do these human biases leak into what we may think of as the incorruptible logic of artificial intelligence? Consider an example:

If your company uses AI to cull through an initial wave of candidates for a role, the technology is directed to evaluate prospects based on the company’s previous hires. Even (and perhaps especially) when the evaluation parameters are adjusted based on the company’s “best” employees, bias is introduced into the hiring process. AI machine learning will predict which candidate the client will find most desirable based on historical data points that, as we know, may have already been influenced by human bias.

And that bias isn’t always based on social or cultural factors. You might ask, “As long as candidates of all races, genders and ages are being considered equally, what’s wrong with a company’s 51st hire resembling the first 50 in the door? Because it’s exceptionally difficult to optimize AI to take a nuanced view of candidates. It’s the machine’s job to parse through huge numbers of job applicants based on specific parameters designated by humans. But is a candidate with nine and a half years of experience demonstrably less qualified than one with 10? And isn’t the magna cum laude at a slightly less distinguished school every bit as attractive as the average graduate at an Ivy League university?

When properly programmed, removing human bias from the hiring process can benefit from AI. At the same time, humans have the ability to account for some of the limitations of AI. But without the recognition that bias exists, the status quo won’t change. Organizational leaders should know that correcting for it isn’t only a moral imperative but a business-critical issue. By settling on an outdated hiring approach, your next great hire is likely to slip right under your radar.

Since the onset of the Great Resignation, many workers are approaching their careers, and employment in general, with a new outlook. Job candidates that may have only considered traditional full-time work in the past are now weighing the benefits of independent contracting. And there are many reasons contracting beats full-time work.

The flexibility and variety of contract work offers freelancers the ability to live life on their own terms – live where they want to live, work when they want to work, care for loved ones, travel, you name it. Although full-time employment works for some, anyone in the job market should be aware that there are other viable paths – some of them that may suit you best. With that, here are five ways contracting beats full-time work:

Schedule

The primary reason contracting beats full-time work is the flexibility it provides. Many contract positions are work-from-home setups, allowing contractors to skip the commute, take care of children or family, or just work in a comfortable environment. The ability to pick and choose contracts allows freelancers to build new skills and keep their work-life fresh while helping them carve out more personal time between projects if they like.

Compensation

Contractors typically make more money per hour than their full-time counterparts, but there are a number of reasons it pays to freelance. For instance, 1099 employees are able to deduct business expenses, which results in lower tax liability and more cash in their pockets. And because projects usually require specialized skills (and thus pay more), contractors can work fewer hours for the same amount of money – particularly in specific sectors, such as accounting and information technology.

There’s more: A full-time, salaried employee might work 60 hours per week and not be paid for that extra time. But a contractor gets to bill for every hour, so any overtime is compensated. And what about inflation? Full-time employees are stuck at a pay rate that won’t be adjusted for an increased cost of living (which, incidentally, we’re experiencing now). Meanwhile, a contractor can adjust their hourly rates as needed to earn the market rate and adjust for inflation.

Meaningful Work

Contractors have the ability to pivot to different projects and clients much more easily than traditional full-time employees. Whether you have a sense of duty or wanderlust, freelancing means never having to stay in one place too long.

Let’s say an IT professional wants to learn a new skill or broaden their experience in a specific area, and their best option is working for a company with a large carbon footprint. If protecting the climate is important to them, perhaps they contract for a short time – long enough to sharpen that skill – and then move on to a carbon-neutral employer when the time is right. Independent contractors have the agility to switch projects as they see fit, for any reason.

Advancement Opportunities

Contractors don’t necessarily have to jump from client to client to build their careers. While working for a single client, a contractor can take on increasingly higher-level assignments and potentially work their way up to the management level within a company. And for a contractor who finds the perfect fit, sometimes projects can even lead to a full-time offer with an employer who finds value in that employee’s work.

Remote Work

Working remotely doesn’t necessarily mean working from home. Want to hit the beach? Bring your laptop! Remote work allows a contractor to move anywhere in the country (or even out of the country) and still work in a specific field. And for the remote worker who lives in a low-cost area but whose employer pays in accordance with the higher cost of living where headquarters is located, contract work can even translate to yet another financial benefit.

There are advantages to both full-time and contract work, of course. But if you value flexibility and the ability to modulate your life-work balance, contracting might be the better choice for you.
